One thing I would like to suggest you is that when you start any academy get affiliated with any club which plays your minor league or participate in junior league so that you can give opportuinities to your academy yougsters to perform in tournaments and that makes a lot of difference for the players.They can judge by themself the level of cricket they are playing and the level of coaching they are getting.Play lot of practice matches so that the players are enjoying and at the same time improving a lot.
As regards practice at nets incorporate lots of games in warm up and technique drills so that the players have a lot of fun element in practice and they love and are eager to come for the next training sessions.
